본 논문은 보육교사의 소진이 교사-영아 상호작용에 미치는 영향에서 인지적 유연성에 의한 분노조절능력의 조절된 매개효과를 검증하고자 하였다. 이를 위해 어린이집에서 현재 영아반 담임으로 재직 중인 보육교사 370명을 대상으로 2022년 10월 18일부터 2022년 11월 7일까지 설문지를 배부하였고 회수된 설문지 중 불성실한 답변의 설문지는 제외하고 최종 325부를 분석하였다. 자료 분석은 SPSS 21.0 통계 프로그램과 SPSS PROCESS macro 4.2 프로그램을 이용하여 Cronbach’s α, Pearson의 상관계수, SPSS PROCESS macro의 model 4번, Bootstrapping, PROCESS macro의 model 14번, Johnson-Neyman을 분석을 활용하여 검증하였다. 본 연구의 주요 결과와 논의를 요약하면 다음과 같다.
첫째, 보육교사 소진이 교사-영아 상호작용 하위요인인 적극적인 활동 참여, 경험의 다양성, 반응적 태도, 허용적 태도에 미치는 영향은 분노조절능력에 의해 매개되는 것으로 나타났다. 이는 교사와의 상호작용증진을 통해 영아의 발달을 도울 수 있도록 보육교사의 분노조절능력을 향상시킬 수 있는 방안을 마련하여 제공할 수 있는 정책적인 노력을 기울여야 함을 시사한다.
둘째, 보육교사의 소진과 교사-영아 상호작용 전체 및 하위요인 중 적극적인 활동 참여, 경험의 다양성, 반응적 태도 간의 관계에서 인지적 유연성에 의한 분노조절능력의 유의미한 조절된 매개효과가 나타났다. 이는 영유아의 발달을 지원하는 보육을 위해 인지적 유연성을 향상시킬 수 있는 교사 교육프로그램이 필요함을 시사한다. 이를 통해 보육교사가 경험하는 어려운 상황에서 스스로를 통제하여 해결할 수 있는 능력을 증진시킬 필요가 있다.
본 연구는 보육교사의 소진이 교사-영아 상호작용에 미치는 영향이 분노조절능력에 의해 매개되며 인지적 유연성에 의해 조절되는 구체적인 영향의 경로를 밝혔다. 이를 통해, 보육교사와 영아 간의 긍정적인 상호작용을 증진시키기 위한 개입의 기초자료로 기여하게 될 것이다.

This paper attempted to verify the controlled mediating effect of anger control ability by cognitive flexibility in the effect of child care teacher burnout on teacher-child interaction. To this end, a questionnaire was distributed to 370 childcare teachers currently serving as homeroom teachers in the infant class at the daycare center from October 18, 2022 to November 7, 2022, and the final 325 copies were analyzed except for the questionnaire of unfaithful answers. For data analysis, model No. 4 and No. 14 of SPSS PROCESS macro were verified using the SPSS 21.0 statistical program and the SPSS PROCESS macro 4.2 program.
The main results and discussions of this study are summarized as follows. First, it was found that the effect of child care teacher’s burnout on active participation in activities, diversity of experiences, responsive attitudes, and acceptable attitudes, which are sub-factors of teacher-child interaction, is mediated by anger control ability. This suggests that policy efforts should be made to prepare and provide ways to improve the anger control ability of childcare teachers so that they can help the development of infants through enhancing interaction with teachers.
Second, there was a significant moderated mediating effect of anger control ability by cognitive flexibility in the relationship between the childcare teachers’ burnout and teacher-child interaction including its sub-factors active participation in activities, diversity of experiences, and responsive attitudes. This suggests that teacher education programs that can improve cognitive flexibility is needed to support the development of infants and toddlers. It is necessary to improve the ability to control oneself and solve problems in difficult situations experienced by childcare teachers.
This study verified a specific path of mediation of anger control ability and controlled mediation of anger control ability by cognitive flexibility on the effect of childcare teachers’ burnout on teacher-child interaction. Through this, it will contribute as basic data for intervention to promote positive interaction between childcare teachers and infants.
