本研究旨在了解桃園縣國小校長領導風格、學校組織氣氛與教師組織承諾之關係,學校組織氣氛與教師組織承諾是否因不同的教師背景變項而有差異,同時分析三者之相關情形,不同校長領導風格、不同學校組織氣氛對教師組織承諾是否有差異情形,並分析三者間之因果關係。 本研究採用問卷調查研究方法,按照學校規模大小抽出桃園縣32所國民小學600位教師進行實證調查研究。所得資料以平均數、標準差、卡方、t考驗、單因子變異數分析、Pearson積差相關及LISREL等統計方法,加以分析考驗,獲得如下結論: 一、桃園縣國小校長領導行為偏向於「高倡導高關懷」的領導型式。 二、桃園縣國民小學學校組織氣氛傾向開放型及封閉型。 三、不同背景變項對教師所知覺的學校組織氣氛與教師組織承諾有差異情形。 四、校長領導風格、學校組織氣氛與教師組織承諾間有顯著的相關。 五、不同校長領導風格、不同學校組織氣氛下之教師組織承諾有顯著差異。 六、校長領導風格、學校組織氣氛對教師組織承諾存在因果關係。 根據研究發現與結論,提出對教育行政主管機關、學校行政領導及未來研究提出建議。
The research questions were (1) whether there were significant differences between teachers with varying background variables? (2) whether there were regarding significant correlations among the principal leadership, school organizational climate and organizational commitment ? (3) whether there were causal relationships among the principal leadership, school organizational climate and organizational commitment ? The subjects were 600 teachers from 32 schools sampled from Taouyuan county. The questionnaire used in this study were “principal leadership questionnaire”, “school organizational climate questionnaire” and “organizational commitment questionnaire”. The data analysis were Chi-square, t-test, ANOVA, Person’s correlations, and LISREL. The results were as the following : 1. The majority principals tended to have “high- consideration” and “high- initiating structure” type behavior. 2. The school organizational climate were divided into two groups such as “open type” and “close type”. 3. There were significant differences between teachers with different background variables regarding the school organizational climate and organizational commitment. 4. There were significant correlations among the principal leadership, school organizational climate and organizational commitment. 5. There were significant differences of organizational commitment of teachers under different principal leadership and school organizational climate. 6. There were causal relationships among the principal leadership, school organizational climate and organizational commitment. At last, this study gave suggestions to educational administration, schools, teachers, and future studies.
