본 연구는 기업 이러닝 참여자들을 대상으로 하여, 조직지원 인식, 학습전이, 조직몰입 간의 관계를 규명하는데 목적이 있다. 이를 위해 인적자본기업패널(HCCP) 7차년도 자료를 활용하여, 교육훈련 프로그램 중 이러닝(인터넷 학습)에 참여한 근로자 3,504명을 연구대상으로 하였다. 연구방법은 구조방정식모델(SEM)을 활용하여 측정모형과 구조모형의 적합성을 검증하였으며, 변인들 간의 직·간접 효과를 분해한 후, 부트스트래핑을 통해 간접효과를 검증하였다. 연구 결과는 다음과 같다. 첫째, 기업 이러닝 참여자들의 조직지원 인식은 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 기업 이러닝 참여자들의 조직지원 인식은 이러닝 학습전이를 매개로 하여 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 이는 기업 이러닝의 성과 제고를 위해서 개인의 특성뿐만 아니라 조직적 차원에서의 구성원들의 학습전이를 촉진할 수 있는 지원들을 고려해야 함을 시사한다. 또한, 기업 이러닝이 실질적으로 조직의 성과에 영향력을 주는 프로그램이므로, 기업 이러닝을 효과적으로 운영할 수 있는 방안을 마련해야 함을 시사한다.

The purpose of this study was to investigate the relationship among Perceived Organizational Support, Transfer of Learning, and Organizational Commitment in corporate e-Learning. The subjects were 3,504 workers, who answered the e-Learning(internet learning) taken in Human Capital Corporate Panel(HCCP) 7th year data. The data were analyzed by Structural Equation Modeling(SEM). The research results were as followed. First, Perceived Organizational Support has a positive effect on Organizational Commitment. Secondly, Perceived Organizational Support significantly affects Organizational Commitment through Transfer of Learning. This suggests that it is necessary to consider not only individual variables but also organizational variables that can promote the transfer of learning from the organizational level to improve the performance of corporate e-Learning. In addition, since corporate e-Learning is a program that substantially affects the performance of an organization, it suggests that a plan for effectively operating corporate e-Learning should be prepared.
