초록

이 연구의 첫 번째 목적은 부하의 두 가지 피드백 추구 방법인 모니터링과 묻기에 각기 다른 영향을 미칠 것이라고 가정한 목표지향성, 상사에 대한 정치성 지각, 상사와의 관계가 모니터링과 묻기에 어떤 영향을 미치는지를 알아보는 데 있었다. 두 번째 목적은 피드백 추구를 위한 모니터링과 묻기가 역할명확성과 직무긴장에 미치는 영향을 알아보는 데 있었다. 이를 위해 기업에 종사하는 사무직 종업원 310명을 대상으로 설문조사를 통해 자료를 수집하였다. 요인분석 결과, 두 가지 피드백 추구 방법인 모니터링과 묻기는 서로 구분되는 요인으로 밝혀졌다. 두 가지 피드백 추구 방법인 모니터링과 묻기의 선행변인들에 대한 분석 결과, 목표지향성의 하위차원들 중에서 학습목표지향성은 묻기에 유의한 정적 영향을 미쳤고, 증명목표지향성은 모니터링에 정적 영향을 미쳤다. 또한 상사에 대한 정치성 지각은 모니터링에 정적 영향을 미쳤고, 상사와의 좋은 관계는 묻기에 강한 정적 영향을 미쳤다. 피드백 추구를 위한 모니터링과 묻기와 결과변인들(역할명확성과 직무긴장) 간의 관계에 대한 분석 결과, 모니터링은 직무긴장에 대해서 유의한 정적 영향을 나타내었다. 이 연구에서 얻어진 결과를 토대로, 연구의 학문적 의의, 실무적 시사점, 그리고 미래연구 과제를 논의하였다.
