二代接班與社會變遷趨勢下對台灣企業管理之未來研究

摘要


全球化一詞自20世紀出現後,時至今日已逐步實現。全球化的影響大至國家、社會,小至企業、組織、個人,透過不同的方式與資訊,將不同的文化、信仰等習慣擴散至不同的社會、組織與個人,進而影響人們的日常生活。 個人的態度、習慣、行為與群體間相互影響,而這群體的活動與關係造就了社會存在,因為全球化,讓資訊能普及透明,進而擴散至社會各層面,影響人們的日常生活,而社會中重要的活動就是個人與企業間的經濟活動,企業是國家經濟的命脈,經濟在今日又是社會安定的重要因素之一,關於企業運作的穩定與永續,事繫國家經濟與人力資源的配置。 而人在企業中的時間有限,穩定的接班與傳承,是每個企業在經營管理上必須要面對的課題。台灣企業型態普遍是中小企業,而在企業管理的屬性上,台灣的中小企業組織型態上,不論是家族與非家族企業,在經營管理與人才培育上都會面臨接班、傳承的課題,接班是企業經營的延續,而傳承則是企業文化與領導者的價值觀能讓後續者明白過去的時空環境造就的結果,在現在到未來該如何運用文化與價值觀,讓企業經營能永續發展,穩定接班傳承,造就企業安定,也讓社會和諧,讓人力與經濟能在穩定中持續發展。 本研究是透過未來學的研究方法,從「未來三角」來討論個案企業在過去、現在、未來三個時空環境的接班型態,及其面臨的挑戰;透過「半結構式訪談」方法,訪談個案企業領導人的經營理念、成長與接班方式,還有其企業願景、使命與文化,連結到未來接班的模式與期待;再以「情節分析法」,找出個案企業的未來接班樣貌,最後歸納出企業接班之未來作法,創造企業永續經營的價值。 在研究中,我們發現「信任」是傳承接班能否成功的重要因素,由於社會變遷會影響人們的價值觀,在世代間會有一道看不見的隔閡,造成企業組織內部溝通的障礙與衝突的來源,因此運用未來學的研究,建構出一個企業傳承接班的「信任文化」,也為未來的組織樣貌架構出「自組織」的型態,讓企業發展與傳承接班朝向永續的方向發展。

Individual attitudes, habits, behaviors, and vaious interactions among social groups have created social existence. Because globalization allows information to be popularized and transparent, and then spread to all levels of society, affecting people's daily lives. The most important activity of society is the economic activity between individuals and enterprises. Enterprises are the lifeblood of the national economy. The economy is also one of the important factors of social stability today. Regarding the stability and sustainability of enterprise operations, it is the national economy and human resources. People have limited time in the enterprise, and stable succession and inheritation are the issues that every enterprise must face in its management. The types of Taiwanese enterprises are generally small and medium-sized enterprises. In terms of the attributes of enterprise management, the organizational forms of Taiwan’s small and medium-sized enterprises, whether they are family or non-family enterprises, will face succession and inheritance issues in management and talent cultivation. It is the continuation of business management, and the inheritance is the result of corporate culture and leader's values; so that succeses can understand the result affecting environment of the past. How to sustain culture and values from now to the future, so that business management can be sustainable and stable succession inheritance creates enterprise stability and harmonious society, enabling people and the economy to develop steadily. This research uses futures research methodology to discuss the succession patterns of case companies in the past, present, and future; applying futures triangle to construct the challenges and opportunities they face. Through semi-structured interview, explores the business philosophy, growth and succession methods of the case company leaders, as well as their corporate vision, mission and culture, are connected to the future succession model and expectations. Finally, using scenario analysis to find out the future succession of the case company, and summarizes the future practice of succession of enterprises and creates the value of sustainable operation of enterprises.
