본 연구의 목적은 어린이집의 긍정적인 조직형성을 통해 보육교사 역량 함양에 도움이 되는 원내 교사학습공동체의 형성과 운영을 지원하는 프로그램을 개발하는 데 있다. 이러한 프로그램을 개발하기 위해 문헌고찰과 선행연구 분석을 하였으며, 보육교사의 인식과 요구도를 조사하여 프로그램 구성에 반영하였다. 다음으로 프로그램의 개발 방향과 시안에 대한 적절성을 검토하기 위해 포커스 그룹 인터뷰를 2회 실시하고 전문가 9인의 적절성 검토 후 예비연구를 실시하여 최종 시안을 개발하였다. 최종 시안을 보육교사 6명으로 구성된 원내 학습공동체 1팀에 적용하여 양적 평가로는 긍정심리자본척도, 보육교사 핵심역량 척도, 교사학습공동체 수준 척도의 평균이 모두 증가하는 경향성이 나타났다. 또한, 질적 평가로 참여자들은 초반에는 만남에 대한 기대감과 업무 과중을 염려하는 불안감이 공존하였지만, 함께 긍정적 비전을 만들어가고 서로를 이해하는 소통의 시간을 가지면서 긍정적 조직형성의 과정을 보여주었다. 이와 더불어 학습공동체에서 자신의 성공 경험을 발견하는 것을 통해 학습공동체 참여 의지를 강화하며 교사의 전문성을 높이는 세부적인 배움 주제를 발견하고 새로운 과제에 도전하기도 하였다. 이러한 결과를 바탕으로 전문가 18인의 적절성 검토 후 최종 수정 · 보완사항을 반영하여 19개 활동안으로 프로그램의 최종안을 확정하였다.

This study aims to develop a program to support the formation and operation of an in-house teacher-learning community that fosters competency in childcare teachers through the establishment of a positive organizational structure in daycare centers. In order to do so, a literature review and an analysis of prior research were conducted, and the perceptions and needs of childcare teachers were investigated and reflected in the contents of the program. Next, in order to review the appropriateness of the program"s direction and proposal, a focus group interview was conducted twice. A preliminary study was also conducted after a review of nine experts who can assist in the development of the final proposal was completed. The final draft was piloted on the first team of six childcare teachers from the in-house learning community, and their mean scores on the positive psychological capital scale, the core competency scale of childcare teachers, and the level of the teacher learning community showed an increase over the baseline results. In addition, through qualitative evaluation, participants initially shared their expectations about meeting each other and their anxiety over a heavy workload. However, they demonstrated a positive organizational formation process by creating a positive vision and taking the time to communicate their understanding to each other. Moreover, they discovered detailed learning topics that strengthened their willingness to participate in the learning community and increased the professionalism of teachers through their own successful experiences in the community and the accomplishment of challenging new tasks. Based on these results, the last draft of the program was finalized, and it comprised 19 activities that reflected the revisions made after it was reviewed by 18 experts.
